The gap between intent and impact in inclusion often sits in the space between change that is announced and change as it is genuinely experienced by those most impacted. In 2025, Fire and Rescue NSW marks 40 years of women in firefighting. This anniversary is celebratory, but also has the potential to be instructive, as we consider what changed, what did not, and why it matters now.

FRNSW Assistant Commissioner Cheryl Steer instigated a collaboration with the Museum of Fire to research and record the experiences of the first women employed in what was then the New South Wales Fire Brigades. Trailblazing: The History and Stories of Female Firefighters in FRNSW, published in October 2025, is the first Australian book dedicated to documenting the history of female firefighters who were pioneers, whether by commencement date, career milestones, or cultural impact. Drawing on first-hand accounts, the book traces how women entered the profession, the barriers they faced, and the ways they have shaped the organisation and those who followed.
Women recall pressure to cut their hair short, assumptions they would take on domestic tasks, and being equipped with handbags on entry to the Training Academy in 1985, despite a full female uniform not being introduced until 2016. Yet these moments equally sit alongside experiences of genuine welcome and support.

A consistent message emerges: Women were there not to set the table, but to have a seat at the table. They have gone on to reinforce that strength, skill, and courage have no gender. Their determination transformed a workplace and opened doors for those who followed.

This presentation shares selected stories, and draws practical reflections for leaders and allies, but also underscores the need for further progress and greater representation in firefighting and other non-traditional paths.
